At HEO assessors expect you to lead a team, not just coordinate tasks. Show how you gave clear direction, supported individuals through difficulty, developed someone's skills, and kept standards up under pressure. They look for fairness, honest feedback and visible presence, backed by results measured in people and performance terms.
Example statement
SI led a night team of 14 in a 24-hour distribution centre. Handovers between nights and days were rushed, and missed information was causing picking errors, duplicated work and growing friction between the two shifts on site.
TI decided to redesign the handover process so both shifts got all the information they needed at every changeover, without the usual rush.
AI gathered two weeks of examples where a poor handover had caused an error, and I asked both shifts, separately, what they wished the other shift knew. I used their answers to design a five-minute structured handover: a whiteboard with three fixed questions on volumes, problems and priorities. I trialled it with my own team for two weeks before asking the day-shift leaders to try it with us. I made the handover two-way, so nights could raise concerns as well as receive them, which mattered for trust. I trained the team leaders on both shifts in the new routine and covered for them while they practised. I tracked errors weekly and shared the graph in the briefing room, and I made a point of thanking both shifts by name when the numbers improved. When day-shift leaders suggested adding a staffing note to the board, I adopted it within a day.
RPicking errors fell by 40% in a month, and handover time dropped from 15 minutes to six. Two other departments adopted the format for their own shifts, and friction complaints between nights and days fell to zero that quarter.

Common mistakes at this level
- Listing duties of the role rather than telling one specific story with a beginning, actions and end.
- Ignoring fairness and inclusion, such as how rotas, workloads or opportunities were shared across the team.
- Ending with a vague result like morale improved, with nothing an assessor can verify or count.
Frequently asked questions
It can, but it does not have to. A well-led busy period, a staffing crisis or a process you redesigned for two shifts shows leadership just as well. If you do use conflict, keep it fair and factual: what you heard, how you balanced people, and what changed. Never write an example that belittles a colleague.
Most adverts ask for 250 words per behaviour at HEO, but some ask for 500, so check the job advert before drafting. Use STAR with roughly 60% of words on Actions. At HEO, make sure those actions include supporting at least one named individual as well as directing the team's work.
Specific personal actions, visible support for individuals, fairness in how work was shared, and a result with numbers. High-scoring statements also show judgement, for example changing a plan when the team pushed back. What caps a statement at 3 or 4 is task management without people leadership, or results you cannot count.
